Role templates beat one-off checklists
Copying last hire's doc and find-replacing the name is the default everywhere. It's also why onboarding quality drifts every single time you hire.
Why copies decay
Each copy carries the last hire's exceptions and misses the fixes you made verbally. After four hires, nobody knows which version is correct.
What a role template holds
- Required reading — The same core set for everyone in the role.
- First-week schedule — Relative to start date, so it works for any start Monday.
- 30-60-90 milestones — Checkpoints that don't change per person.
- Ramp-up goals — The numbers that define 'fully productive' for this role.
The compounding part
Fix the template once and every future hire in that role gets the improvement. Hire number five is onboarded better than hire number one, which is the opposite of how it usually goes.
